Abstract

¸ñÀû: º» ¿¬±¸´Â ½Å±Ô°£È£»çÀÇ ÀÏÀÇ ÀǹÌ, Á¶Á÷¸ôÀÔ, Àü¹®Á÷ ÀÚ±âÀ̹ÌÁö ¹× ÀçÁ÷Àǵµ °£ÀÇ °ü°è¸¦ Ž»öÇϱâ À§ÇØ °æ·ÎºÐ¼®À» ÅëÇØ ¼öÇàµÇ¾ú´Ù.

¹æ¹ý: Âü¿©ÀÚ´Â Çѱ¹¿¡ ¼ÒÀçÇÏ´Â 500º´»ó ÀÌ»óÀÇ Á¾ÇÕº´¿ø¿¡ ÀçÁ÷ ÁßÀÎ ÀÓ»ó°æ·Â 1³â ÀÌÇÏÀÇ ½Å±Ô°£È£»ç 872¸íÀ̾ú´Ù. ÀÚ·á´Â 2021³â 5¿ù 15ÀϺÎÅÍ 6¿ù 28ÀϱîÁö ±¸Á¶È­µÈ Áú¹®Áö¸¦ ÀÌ¿ëÇÏ¿© ¼öÁýµÇ¾úÀ¸¸ç, ÀÚ·á ºÐ¼®Àº IBM SPSS/WIN 22.0 ÇÁ·Î±×·¥°ú AMOS 21.0 ÇÁ·Î±×·¥À» ÀÌ¿ëÇÏ¿© ºÐ¼®µÇ¾ú´Ù.

°á°ú: ÀçÁ÷Àǵµ´Â ÀÏÀÇ ÀǹÌ, Á¶Á÷¸ôÀÔ, Àü¹®Á÷ ÀÚ±âÀ̹ÌÁö¿¡ ÀÇÇØ 46.5%ÀÇ ¼³¸í·ÂÀ» ³ªÅ¸³Â´Ù. º» ¿¬±¸ÀÇ °á°ú ÀÏÀÇ Àǹ̰¡ ÀçÁ÷Àǵµ¿¡ ¹ÌÄ¡´Â ¿µÇâ¿¡¼­ Àü¹®Á÷ ÀÚ±âÀ̹ÌÁö´Â ¸Å°³È¿°ú¸¦ ³ªÅ¸³Â´Ù.

°á·Ð: ½Å±Ô°£È£»çÀÇ ÀçÁ÷Àǵµ¸¦ ÃËÁøÇϱâ À§Çؼ­´Â ½Å±Ô°£È£»ç°¡ ÀÏÀÇ ÀÇ¹Ì¿Í ¼ºÃë°¨À» Áß½ÃÇϴ ȯ°æÀ» Á¶¼ºÇÏ°í Á¶Á÷¸ôÀÔ°ú Àü¹®Á÷ ÀÚ±âÀ̹ÌÁö¸¦ °³¼±ÇÏ´Â Àü·«À» ¼ö¸³ÇØ¾ß ÇÑ´Ù.

Purpose: This study was conducted to explore the relationships among new nurses¡¯ meaning of work, organizational commitment, professional self-image, and retention intention through path analysis.

Methods: The participants were 872 nurses with less than a year of clinical experience working at general or tertiary hospitals over 500 beds in Korea. The data were collected using structured questionnaires from May 15, 2021 to June 28, 2021, and analysis was conducted using SPSS/WIN 22.0 and AMOS 21.0 programs.

Results: Retention intention was explained by meaning of work, organizational commitment, and professional self-image, its explanatory power was 46.5%. The mediating effect of professional self-image was found on the relationship between meaning of work and retention intention.

Conclusion: To encourage the retention intention among new nurses, an environment where new nurses can set a high value on the meaning of work and sense of accomplishment should be created, and a strategy to improve organizational commitment andprofessional self-image should be established.
